But no organisation can truly survive and thrive without good staff.<\/p>\n<p>Recruitment, therefore, is an essential process in sourcing staff who will strengthen company culture, productivity and <span id=\"urn:enhancement-674c7494\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/performance\">performance<\/span>.<\/p>\n<p>But unconscious <span id=\"urn:enhancement-2f818d66\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> can creep in, creating a stale environment of homogeneity and lack of proper representation of different groups within our society.<\/p>\n<h2 id=\"aqd9d\">What is unconscious bias?<\/h2>\n<p>Unconscious <span id=\"urn:enhancement-14aa8824\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> is one of the ways we make sense of the world around us, categorising people and putting them into boxes. But this can be very harmful, as it tends to breed conformity and a lack of diversity when it comes to recruitment.<\/p>\n<p>Unconscious <span id=\"urn:enhancement-4957956a\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> applies not only to race, gender and sexual orientation, but also limits an individual\u2019s success based on details such as their disability, socioeconomic background, mental health and so on.<\/p>\n<p>So the best way to improve diversity when hiring must be to train your staff in how to avoid such unconscious <span id=\"urn:enhancement-4cf7d05b\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span>, right? Not necessarily, according to new <span id=\"urn:enhancement-eb05d921\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/research\">research<\/span> by a leading industry body.<\/p>\n<h2 id=\"18ppv\">Is unconscious bias training the answer?<\/h2>\n<p>Last month, the UK\u2019s <span id=\"urn:enhancement-36b7273d\" class=\"textannotation disambiguated wl-organisation\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/chartered_institute_of_personnel_and_development\">CIPD<\/span> (<span id=\"urn:enhancement-f4e41d8b\" class=\"textannotation disambiguated wl-organisation\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/chartered_institute_of_personnel_and_development\">Chartered Institute of Personnel and Development<\/span>) released new <span id=\"urn:enhancement-98c44133\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/research\">research<\/span> which questioned the impact of diversity training.<\/p>\n<p>Unconscious <span id=\"urn:enhancement-9e613b16\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> training has become an increasingly popular approach in achieving diversity. The training often begins with demonstrations of how the mind acts outside of conscious control, so we\u2019re not fully aware of why we make certain decisions based on our own hidden <span id=\"urn:enhancement-86c632ba\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span>. It shows we all are capable of making snap judgments about people, without any malicious intent but with negative consequences.<\/p>\n<p>But the <span id=\"urn:enhancement-511fc0ce\" class=\"textannotation disambiguated wl-organisation\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/chartered_institute_of_personnel_and_development\">CIPD<\/span>\u2019s Diversity Management that Works Review found that while diversity training did increase awareness of unconscious <span id=\"urn:enhancement-58e1f8b3\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span>, it was inconclusive as to whether this had any actual effect on behaviour and attitude.<\/p>\n<p>Targeting UK workplaces in particular for a \u201cscandalous\u201d lack of minority representation, the report called for workplaces and HR professionals to be realistic about the power of unconscious <span id=\"urn:enhancement-c0370c10\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> training.<\/p>\n<p>Jonny Gifford, <span id=\"urn:enhancement-61e698d3\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/research\">research<\/span> adviser at the <span id=\"urn:enhancement-f6561b97\" class=\"textannotation disambiguated wl-organisation\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/chartered_institute_of_personnel_and_development\">CIPD<\/span> and lead author of the report, said: \u201cWe need to be realistic about what training does and doesn&#8217;t do.<\/p>\n<p>\u201cUnconscious <span id=\"urn:enhancement-8ada843e\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> has become a much more popular topic over recent years, but it doesn&#8217;t necessarily follow that you can reduce <span id=\"urn:enhancement-1cc9fd6a\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> and prejudice by explaining the psychology of it. In some cases, it can unleash it.<\/p>\n<p>\u201cIf some people come away from unconscious <span id=\"urn:enhancement-93020e52\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> training with a message that \u2018it&#8217;s all unconscious, so it&#8217;s not really my fault and everyone&#8217;s got unconscious <span id=\"urn:enhancement-29609359\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span>\u2019, then that can increase <span id=\"urn:enhancement-7bf0c509\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span>.<\/p>\n<p>\u201cWe need to look for ways that seem more promising in terms of making training effective. There seems to be better evidence of impact when it comes to getting people to think about the disadvantages and the discrimination that different groups face, and really getting them to reflect on the experiences of other people and listening to stories.\u201d<\/p>\n<h2 id=\"2e6k2\">What can we do to combat unconscious bias?<\/h2>\n<p>Having presented the findings to Diversity and <span id=\"urn:enhancement-97c81202\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/inclusion_education\">Inclusion<\/span> professionals, the <span id=\"urn:enhancement-54dc488\" class=\"textannotation disambiguated wl-organisation\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/chartered_institute_of_personnel_and_development\">CIPD<\/span> has drawn up the following set of recommendations to help increase diversity and complement measures such as unconscious <span id=\"urn:enhancement-7c6ce749\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> training.<\/p>\n<ul>\n<li>Think global, act local \u2013 ensure D&amp;I is hardwired into your organisation\u2019s values and strategy and provide employees at home and abroad with guidance, resources and support.<\/li>\n<li>Get managers\u2019 buy-in and commitment to D&amp;I &#8211; by securing buy-in throughout the organisation, you\u2019re one step closer to making your D&amp;I strategies and practices a success. Educate staff on why diversity is not just a \u201cnice to have\u201d, box-ticking exercise and support staff to sensitively address any potential issues.<\/li>\n<li>Collect and analyse high-quality diversity data \u2013 more high quality data means you can effectively design and target D&amp;I activity and evaluate progress.<\/li>\n<li>Design diversity training holistically and use perspective-taking \u2013 don\u2019t take training for granted and make sure initiatives are effective for your organisation.<\/li>\n<li>Root out <span id=\"urn:enhancement-2db93ccd\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bias\">bias<\/span> in <span id=\"urn:enhancement-e932bc4c\" class=\"textannotation disambiguated wl-other\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/job\">job<\/span> specifications and selection &#8211; balance what you perceive as a \u201cgood fit\u201d with diversity.<\/li>\n<li>Be ambitious in taking positive action on diversity \u2013 empower managers through positive action practices and set diversity targets.<\/li>\n<\/ul>\n<p><!-- strchf script --><script>
