The participants\u2019 answers to the questions Majetta tailored to each of them resulted in a well-structured discussion, offering direct answers as well as the usual round-table responses.<\/p>\n\n\n\n<p>Guenda Sciancalepore (<span id=\"urn:enhancement-24f0f67a\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/cloud_computing\">Cloud<\/span> Solution Architect at <span id=\"urn:enhancement-e238dba1\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/microsoft\">Microsoft<\/span>, ML\/IA), Mattia Tomassoni (Brandon Group), and Gabriele Lana (a freelancer who specialises in looking for optimal <a href=\"https:\/\/www.codemotion.com\/magazine\/dev-hub\/cto\/developers-sacrificing-code-quality-and-team-dilemmas\/\">code quality<\/a> and reducing the risk of <span id=\"urn:enhancement-9f1487c4\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/failure\">failure<\/span>).<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">What is a Tech Leader?<\/h2>\n\n\n\n<p>Let us first define what a Tech <span id=\"urn:enhancement-fe0519d\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/leadership\">Leader<\/span> is. The definition proposed by Andrea Majetta as a starting point is: \u201cA <span id=\"urn:enhancement-a094c7de\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/software_engineer\">software engineer<\/span>, responsible for the <span id=\"urn:enhancement-13f67864\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">team<\/span> and for the quality of all technical deliverables: functional <span id=\"urn:enhancement-414acfe8\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/application_software\">applications<\/span>, reporting, <span id=\"urn:enhancement-38c91032\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/documentation\">documentation<\/span>, etc.\u201d<\/p>\n\n\n\n<p>\u201cI like this definition,\u201d Mattia Tomassoni says; \u201cthis person might be the central point in terms of responsibility, but they still know the qualities of every member of the <span id=\"urn:enhancement-c54f2574\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">team<\/span>, which means they will never become a bottleneck. You need absolute credibility. A good way to develop this credibility is to \u2018be a technical reference\u2019.\u201d<\/p>\n\n\n\n<p>In Gabriele Lana\u2019s <span id=\"urn:enhancement-ac4bf714\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experience<\/span>, it\u2019s important to consider background information. \u201cIn my opinion, this definition (of a tech leader) lacks a definition of value for the <span id=\"urn:enhancement-f7cfdd07\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">company<\/span>. <span id=\"urn:enhancement-1f401811\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/software\">Software<\/span> is not free from context.\u201d The importance of <span id=\"urn:enhancement-2e100884\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/software\">software<\/span> lies in its <span id=\"urn:enhancement-2d381e83\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/skill\">ability<\/span> to generate value: tech leaders must understand this value and manage it, in order to make the best choices about trade-offs.To be a tech leader requires <span id=\"urn:enhancement-1f01c11\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/skill\">mastery<\/span> of a number of soft <span id=\"urn:enhancement-ab0236a4\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/skill\">skills<\/span> that are not always taught at university. Listening is key: \u201cIf you do not understand this you\u2019re not going towards the solution, but marching toward a crash,\u201d comments Guenda Sciancalepore.<\/p>\n\n\n\n<p>Sometimes even a leader needs help. Some <span id=\"urn:enhancement-52b32242\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span> think asking for help is a bad idea, but this usually isn\u2019t the case. Impostor syndrome is always lurking just around the corner, often even more so for women than for men.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">How can you be a tech leader when you are a consultant?<\/h2>\n\n\n\n<p>This question is one for Gabriele Lana. There are advantages and disadvantages, as in most situations, but it is perfectly possible to be both a <a href=\"https:\/\/www.codemotion.com\/magazine\/dev-hub\/cto\/how-to-choose-between-being-a-consultant-or-a-developer\/\">consultant<\/a> and a leader.<\/p>\n\n\n\n<p>\u201cYou first have to be an expert in what\u2019s needed, but what\u2019s even more important is listening, understanding, and speaking the language of the group of people (you are dealing with).\u201d This soft <span id=\"urn:enhancement-e2168960\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/skill\">skill<\/span> can be learned over time, so you can always improve in this area if it doesn\u2019t come naturally to start with.<\/p>\n\n\n\n<p>Some clear advantages arise; \u201cA tech leader coming from outside the <span id=\"urn:enhancement-8ae7de8c\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">company<\/span> can say uncomfortable things that an internal person would never say or do if they hope to advance their <span id=\"urn:enhancement-9e18a47d\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/career\">career<\/span> in the future.\u201d<\/p>\n\n\n\n<p>There are often subjects that are difficult to talk about when all teammates are <span id=\"urn:enhancement-fb0cfc1c\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/employment\">employees<\/span> of the same <span id=\"urn:enhancement-a3b019a0\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">company<\/span>. This is usually the result of the <span id=\"urn:enhancement-4e0e7947\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">team<\/span>\u2019s dynamic, not a product of the <span id=\"urn:enhancement-e84d77b6\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">company<\/span>\u2019s direction. An external <span id=\"urn:enhancement-9d9966b2\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/consultant\">consultant<\/span> works hands-free and can be more candid.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Failure is just around the corner<\/h2>\n\n\n\n<p>Let\u2019s consider this picture: you are a very good tech leader, so you are given a tie and promoted to manager. How high is the risk of <span id=\"urn:enhancement-f2912d55\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/failure\">failure<\/span>?<\/p>\n\n\n\n<p>\u201cYou are almost certain to feel uncomfortable!\u201d says Guenda Sciancalepore. She has wanted to be a <span id=\"urn:enhancement-f737a1d0\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/microsoft\">Microsoft<\/span> Ambassador since she was at school, when she heard <span id=\"urn:enhancement-c3471831\" class=\"textannotation disambiguated wl-person\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/bill_gates\">Bill Gates<\/span> speaking at public events, and her father gave her a personal <span id=\"urn:enhancement-e371f82\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/computer\">computer<\/span>. This happens all time: if it happens to you, \u201cforget that you\u2019re good, and study what you don\u2019t know about your new job in detail.\u201d<\/p>\n\n\n\n<p>Being a manager is a completely different role to being a <span id=\"urn:enhancement-ef591d2f\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/software_developer\">developer<\/span> of any kind, so promotions which <span id=\"urn:enhancement-d1a325c1\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/lead\">lead<\/span> to <span id=\"urn:enhancement-de070428\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span> feeling like a fish out of water are often the product of a dysfunctional <span id=\"urn:enhancement-137d0eb4\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/system\">system<\/span>, as has been explored many times in the Peter, Dilbert, and Gervais principles (read more on these principles <a href=\"https:\/\/www.codemotion.com\/magazine\/dev-hub\/cto\/you-dont-want-to-code-anymore\/\">here<\/a>).<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Balancing the service attitude<\/h2>\n\n\n\n<p>An attitude of service and the feeling of being rewarded need to be balanced when you are a manager. Ask yourself whether you <span id=\"urn:enhancement-b0d36dfd\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experience<\/span> these feelings in a well-balanced way when you are offered an opportunity to advance your <span id=\"urn:enhancement-538123e9\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/career\">career<\/span>, such as being promoted to tech leader.<\/p>\n\n\n\n<p>This may not be the case. \u201cI mainly care about having an impact on the <span id=\"urn:enhancement-86645c33\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/project\">project<\/span>,\u201d starts Mattia Tomassoni. \u201cRecognition and money are inevitable consequences of doing the work, but I don\u2019t really care about these things.\u201d It\u2019s a very personal <span id=\"urn:enhancement-a5d33101\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experience<\/span>: everybody feels differently, so there are no hard and fast rules.<\/p>\n\n\n\n<p>Putting your <span id=\"urn:enhancement-886414a\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">team<\/span> in a difficult position is sometimes unavoidable, but this doesn&#8217;t make you a bad leader.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Is business part of a tech leader\u2019s job?<\/h2>\n\n\n\n<p>Balancing coding and <span id=\"urn:enhancement-74b1808b\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/business\">business<\/span> is a frequent topic of discussion. Is <span id=\"urn:enhancement-9a36b499\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/business\">business<\/span> part of the job of a tech leader, and will a tech leader always continue to code?<\/p>\n\n\n\n<p>A freelancer\u2019s point of view is intriguing: \u201cI talk about <span id=\"urn:enhancement-7a07b9d8\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/business\">business<\/span> with the <span id=\"urn:enhancement-c4cd9e34\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/programmer\">programmers<\/span> and talk about <span id=\"urn:enhancement-96f04134\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/software_developer\">developing<\/span> with the managers,\u201d says Gabriele. The piece of <span id=\"urn:enhancement-c1615d29\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/software\">software<\/span> that\u2019s really useful to a <span id=\"urn:enhancement-ae42a781\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">company<\/span> always derives from this exchange of views. \u201cYou will have the greatest impact if you balance these two main components: my ideal tech leader maintains this balance.\u201d<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\"><p>\u201cCoding? Always and forever: every artisan must keep in constant contact with their prime materials.\u201d<\/p><\/blockquote>\n\n\n\n<h2 class=\"wp-block-heading\">Advice? Study and Risk<\/h2>\n\n\n\n<p>The <span id=\"urn:enhancement-4be1f6f9\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/audience\">audience<\/span> is offered the opportunity to vote on a list of advice to be offered to a <span id=\"urn:enhancement-2d52ad94\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/software_developer\">developer<\/span> who wants to qualify as a tech <span id=\"urn:enhancement-e860004c\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/lead\">lead<\/span>.<\/p>\n\n\n\n<p>The top three choices on the list, as voted for by the <span id=\"urn:enhancement-6ed6e03f\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/audience\">audience<\/span>, are: being proactive; having a mentor; and considering whether <span id=\"urn:enhancement-3e7ccf8a\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/leadership\">leadership<\/span> is a good role for you as an individual. Most of the experts agree with these themes in general, but add the perspectives gained from their own <span id=\"urn:enhancement-b407b3bb\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experience<\/span>.<\/p>\n\n\n\n<p>Guenda Sciancalepore cuts straight to the chase \u201cMy first goal is continuous <span id=\"urn:enhancement-1bedf67b\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/training\">training<\/span>. In terms of mentoring, you need to have a group of peers to compare both hard and <span id=\"urn:enhancement-235ca45f\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/soft_skills\">soft skills<\/span> with. I have a group of <span id=\"urn:enhancement-5e6b523e\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span> with whose <span id=\"urn:enhancement-5986c0c6\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/skill\">skills<\/span> I regularly compare and contrast my own.\u201d<\/p>\n\n\n\n<p>\u201cHaving a range of leadership experiences in totally different environments has an incredible value in expanding your attitude towards <span id=\"urn:enhancement-8ef5f818\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/leadership\">leadership<\/span>,\u201d adds Mattia Tomassoni. Managing <span id=\"urn:enhancement-4631a8d6\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span>, groups, and situations is always rewarding and the <span id=\"urn:enhancement-b5b070c9\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/skill\">skills<\/span> gained can be applied to all situations: Tomassoni\u2019s <span id=\"urn:enhancement-9d39ed8f\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experience<\/span> as a coach for juvenile soccer teams gave him a rich toolbox to use for conflict management in other situations.<\/p>\n\n\n\n<p>\u201c<span id=\"urn:enhancement-ad932d1f\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/proactivity\">Proactivity<\/span> is good, but needs to be applied differently, depending on your interpretation of the situation,\u201d Gabriele Lana probes deeper. \u201cYou have to push yourself out of your <span id=\"urn:enhancement-4f41cfa1\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/comfort_zone\">comfort zone<\/span> if you want to be a leader.\u201d This requires a strong belief that you are very good at your job &#8211; you need to think more highly of yourself than is the norm if you want to reach higher peaks in your <span id=\"urn:enhancement-12f39b29\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/career\">career<\/span>.<\/p>\n\n\n\n<p>At this point, there is a clear split between the <span id=\"urn:enhancement-3eff8cbf\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/audience\">audience<\/span>, whose members are not yet leaders, and the experts, who have consolidated leadership <span id=\"urn:enhancement-95ccbd2e\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experience<\/span>. When you are not yet a leader, the dream is to have one reliable mentor who will guide you into a leadership role when the time is right.&nbsp; Established leaders, on the other hand, know that <span id=\"urn:enhancement-34dc76f0\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/skill\">mastery<\/span> of numerous different <span id=\"urn:enhancement-ee4899b7\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/competence_human_resources\">competencies<\/span> is necessary if you have to consider many different points of view, especially when you are already used to managing the complicated patchwork of a complex decision on your own.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Tossing the double-sided coin<\/h2>\n\n\n\n<p>Sometimes you have to guess when you choose a tech leader. Open Source communities play a role in many different situations. \u201cWorking with open source code gives a high-level developer lots of good tips,\u201d states Mattia Tomassoni, selecting another proposal from the list of advice. \u201cJust reading the code makes you a far better professional.\u201d You can learn by simply accessing software projects on-line, without being in contact with the creative team.<\/p>\n\n\n\n<p>A natural-born developer is often a solitary person. Such an individual may seem an easy choice for tech leader if they are very good at their job, but a tech leader has to continuously deal with many different people, something many developers could not easily tolerate 24 hours a day. Both sides of the coin should be considered when making this decision.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Managing the tech debt<\/h2>\n\n\n\n<p>Sometimes a business is built on a falsehood when too much code has to be put into production in too short a time. Even if the agreement was to put into production only code that will be easy to maintain, sometimes a developer is urged to include code that works well but lacks other key requirements. Having to go through that code a second time would involve significant costs; as a result, this situation is often called \u2018the tech debt\u2019. Some code remains in place forever, and a good developer knows that if a module goes to production with bad code, the tech debt will never be repaid.&nbsp;<\/p>\n\n\n\n<p>How can the tech debt be managed when a developer is asked to implement new functionalities inside a prototype module that has already been sent to production? \u201cI choose to write the code that gives the best economic value,\u201d Mattia Tomassoni explains; \u201cif I have to accept some tech debt, I have to recognize that necessity.\u201d A tech leader must be experienced enough to know what their team is capable of developing, and to recognize whether an ugly piece of code will remain untouched or not, and how much it will cost if it has to be reworked.<\/p>\n\n\n\n<p>Sometimes, management asks for many new software functionalities to be delivered within a very limited time. The tech lead should say \u201cNo, it\u2019s impossible.\u201d immediately, but \u201cstarting a negotiation with a \u2018no\u2019 isn\u2019t good for conflict management,\u201d Tommasoni continues. \u201cIf they ask you for ten new functionalities and you only can release six, you have to talk to them in the language of business to explain why four can\u2019t be achieved\u201d.&nbsp; This is true even if \u201c90% of the time, the developing team has to accept what the business side says without creating a conflict,\u201d adds Gabriele Lana.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Do women feel like leaders?<\/h2>\n\n\n\n<p>\u201cA woman may feel like a leader, but often has difficulty in being recognized as such,\u201d clarifies Guenda Sciancalepore. The business world is biased, so \u201cshe has more to prove: she is often asked for more work than a male counterpart.\u201d<\/p>\n\n\n\n<p>Women can be successfully advised by both men and women, and the same is equally true for men. Even today, women are frequently expected to be kind, quiet, and non-competitive. In many countries it is still culturally unacceptable for a woman not to behave in this way. Focusing on her career may be perceived as an undesirable trait in a woman, while in a man this same focus is applauded.<\/p>\n\n\n\n<p>Female participation in Codemotion continues to grow rapidly. Initially the number of women involved was very limited, but modifying the range of speakers (including more female speakers) and offering dedicated services has brought in many more female professionals in a growing procession.&nbsp;<\/p>\n\n\n\n<p>\u201cA man is perceived as more credible, he is not used to being questioned, while women often suffer from this cultural bias,\u201d Mattia Tommasoni adds, as the discussion turns to working with men or women. \u201cThere is a very interesting dual aspect: empathy is usually stronger in a woman than in a man in non-conflict situations.\u201d Nonetheless, one must be careful to avoid stereotypes and generalisations, even when they are positive.<\/p>\n\n\n","protected":false},"excerpt":{"rendered":"<p>Andrea Majetta hosted a fantastic panel with three tech leaders from a range of backgrounds.
