It was first&nbsp;<a style=\"user-select: auto;\" target=\"_blank\" href=\"https:\/\/blog.crisp.se\/wp-content\/uploads\/2012\/11\/SpotifyScaling.pdf\" rel=\"noreferrer noopener\">documented<\/a>&nbsp;in 2012 by <strong>Henrik Kniberg &amp; Anders Ivarsson <\/strong>as Spotify rapidly scaled from a staff of 30 to 250. <\/p>\n\n\n\n<p class=\"eplus-Ms9jgj\">It was a way of structuring scaling organisations that attracted significant attention by <span id=\"urn:enhancement-f645643a\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">companies<\/span> &#8211; particularly startups &#8211; as they scaled as <span id=\"urn:enhancement-a4d3178\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">companies<\/span> were looked for <span id=\"urn:enhancement-467636f0\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/best_practice\">best practices<\/span> from those that went before them .&nbsp;<\/p>\n\n\n\n<h2 class=\"eplus-cA1IMn wp-block-heading\" id=\"h-the-spotify-model-or-something-else\">The Spotify model or something else?&nbsp;<\/h2>\n\n\n\n<p class=\"eplus-SwyIvm\">Panelists were asked whether they incorporated the model into their own organisations. Attendees also answered the question in an accompanying poll:<\/p>\n\n\n\n<p class=\"eplus-yp8Qfl\">Kevin detailed his <span id=\"urn:enhancement-957dd0d3\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experiences<\/span> after Spotify, working at a <span id=\"urn:enhancement-1bbd9e6c\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">company<\/span> called Avvo :&nbsp;<\/p>\n\n\n\n<p class=\"eplus-YRkiL6\">&#8220;They were interested in the Spotify model. But one of the things I would say is, the Spotify model worked very well, at Spotify. Spotify has a very distinct and unique corporate culture that made that model work very, very well in that environment. When I&#8217;ve seen other <span id=\"urn:enhancement-ff45447f\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">companies<\/span> adopt it wholesale, they try and bolt it onto a different kind of corporate culture&#8221;. <\/p>\n\n\n\n<blockquote class=\"wp-block-quote eplus-jQF8Cd is-layout-flow wp-block-quote-is-layout-flow\"><p>&#8220;And that usually doesn&#8217;t work very well, because the core of that Spotify model is team autonomy, which means you actually have to give the teams autonomy. If you are not willing to give that autonomy to your teams, and you try adopt the Spotify model, it&#8217;ll completely explode. It doesn&#8217;t work. Unless you as an organisation are willing to do that.&#8221;<\/p><\/blockquote>\n\n\n\n<p class=\"eplus-OOyrHH\">Kevin notes that Avvo had a really good culture and &#8220;what we did is we took <span id=\"urn:enhancement-b25c176d\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/idea\">ideas<\/span> from the Spotify model, certain things that work and kind of built our own thing. If you look actually, at the Spotify model, you&#8217;ll see that it&#8217;s really actually a collection of <span id=\"urn:enhancement-27f2a79\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/idea\">ideas<\/span> from other places.<\/p>\n\n\n\n<p class=\"eplus-GenJ7e\"> It&#8217;s taking its synthesising <span id=\"urn:enhancement-a34087d3\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/idea\">ideas<\/span> that have been done in other places and combining them into something that was unique to Spotify. <span id=\"urn:enhancement-7ff771a4\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">People<\/span> at Spotify would not tell you to grab one <span id=\"urn:enhancement-525715f4\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/idea\">idea<\/span> completely implemented, they would say, take this <span id=\"urn:enhancement-70592042\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/idea\">idea<\/span> from here, whatever makes sense.&#8221;<\/p>\n\n\n\n<p class=\"eplus-QAYDOA\">Daniel notes that as Picnic has grown to over 200 engineers: <\/p>\n\n\n\n<blockquote class=\"wp-block-quote eplus-24Yv5I is-layout-flow wp-block-quote-is-layout-flow\"><p>&#8220;We went through quite a few phases, where we refuelled every 6 to 12 months. We have adopted some step by step elements from the Spotify model but certainly not used it as prescription&#8221;.<\/p><\/blockquote>\n\n\n\n<p class=\"eplus-kY95fX\">Picnic learned not to scale agile but the <span id=\"urn:enhancement-a0d0b3cb\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/scalability\">scale<\/span> your organisation, &#8220;On the one hand, you&#8217;re looking at how do you scale? Or how do you build a <span id=\"urn:enhancement-3886d54e\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/scalability\">scalable<\/span> engineering <span id=\"urn:enhancement-d3c06292\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">team<\/span>, but you need to pay attention to the rest of the organisation.&#8221;&nbsp;<\/p>\n\n\n\n<p class=\"eplus-T8RUCS\">Daniel shared that besides besides the organisation and process angle, &#8220;it&#8217;s very important that you think what is motivating most engineers as motivation is probably the most essential driver for productivity and autonomy and experimental culture. We learnt you should have an organisational model that is slightly disorganised in the sense that it&#8217;s malleable to change.&#8221;<\/p>\n\n\n\n<p class=\"eplus-C3gwAI\">Kevin asserts that the Spotify model has always been evolving from an organisation model to a framework or a set of organising principles. <\/p>\n\n\n\n<p class=\"eplus-XWOXWk\">He stressed &#8220;It was really just something that the <span id=\"urn:enhancement-62f9836a\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">company<\/span> did. And thought it worked. Unlike <span id=\"urn:enhancement-f25731b8\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span> trying to sell you a particularly philopshy or school of thought. Spotify could care less whether you do whatever you do. And that&#8217;s a little bit different from the other kind of scale sand agile frameworks. And that&#8217;s also why I think it is actually much harder to adopt because it was never made for kind of other <span id=\"urn:enhancement-c034b4b6\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">teams<\/span>, other <span id=\"urn:enhancement-27e36658\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/company\">companies<\/span> to use really it was just what we were doing and thought other <span id=\"urn:enhancement-8b092641\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span> might be interested.&#8221;<\/p>\n\n\n\n<h2 class=\"eplus-QUtDPe wp-block-heading\" id=\"h-when-does-at-company-break-at-scaling-and-how-to-monitor-its-health\">When does at company break at scaling and how to monitor its health?&nbsp;<\/h2>\n\n\n\n<p class=\"eplus-POQf5N\">Daniel shares that when you grow fast &#8220;essentially in every three to six months, you need to reinvent yourself, you need to reorganise yourself you need to restructure yourself.&#8221;&nbsp;<\/p>\n\n\n\n<p class=\"eplus-Y3gqZj\">He notes the importance of hiring the right <span id=\"urn:enhancement-f6806ae0\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span> and that in many cases if you do really disruptive stuff, it&#8217;s much better to look for engineers that have a lot of potential instead of a lot of baggage from the perspective of <span id=\"urn:enhancement-d06b74dc\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/experience\">experience<\/span>.<\/p>\n\n\n\n<blockquote class=\"wp-block-quote eplus-iB0Uz2 is-layout-flow wp-block-quote-is-layout-flow\"><p>&#8220;In regard to monitoring health, Picnic is monitoring health, the healthiness and the happiness of engineers on a sprint basis, where at the end of the sprint, we are looking at how the team is doing and then based on the results, we suggest organisational improvements. This means most of our structures actually emerge from the team itself instead of a top-down approach&#8221;.<\/p><\/blockquote>\n\n\n\n<p class=\"eplus-zbJYpN\">Alesia suggests that what works for 10 engineers is not going to work for 40. The next breaking point that I saw was about 60 to 70 engineers, so you need a bit more <span id=\"urn:enhancement-52c13ec5\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/complexity\">complexity<\/span> over there. Then about 120 and then I seen from 120 to 400. <\/p>\n\n\n\n<p class=\"eplus-XkD8JC\">You&#8217;re good to go above 400 If you need a bit more <span id=\"urn:enhancement-3e9f8fdb\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/complexity\">complexity<\/span>, so that&#8217;s kind of like my rule of thumb in terms of numbers.&#8221; &#8211; she stresses that these numbers aren&#8217;t set in stone however.&nbsp;<\/p>\n\n\n\n<p class=\"eplus-gln0E7\">She&#8217;s a big fan of objectives and key results (OKRs)<strong style=\"user-select: auto;\">,&nbsp;<\/strong>a goal-setting framework for defining and tracking objectives and their outcomes. <\/p>\n\n\n\n<p class=\"eplus-NsfURr\">&#8220;When you set up OKRs and use it properly, and then review your results, it&#8217;s pretty clear when you see which team is either underperforming or needs support&#8221;. She also notes that its often too late once <span id=\"urn:enhancement-591141a9\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/people\">people<\/span> start showing their unhappiness in the <span id=\"urn:enhancement-dfa65d3d\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/workplace\">workplace<\/span>, so it&#8217;s critical to prevent that.&nbsp;<\/p>\n\n\n\n<h2 class=\"eplus-bXRhGT wp-block-heading\" id=\"h-the-spotify-model-cognitive-dissonance-and-diversity\">The Spotify Model: cognitive dissonance and diversity<\/h2>\n\n\n\n<p class=\"eplus-2Vos65\">Daniel suggests that you need to have a healthy notion of cognitive dissonance. &#8220;If you have a <span id=\"urn:enhancement-a7ab63a9\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">team<\/span>, which is where everybody has come from the same school or has the same type of <span id=\"urn:enhancement-827dd6aa\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/background_process\">background<\/span> that went through the same type of growing up through a similar type of organisation, then you will build a very one-dimensional product. And if you want to have a product that appears to a broader <span id=\"urn:enhancement-43df7205\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/audience\">audience<\/span> that has also the ability to attract new levels of customers, then you need to have some healthy level of cognitive dissonance.&#8221;<\/p>\n\n\n\n<p class=\"eplus-7iojO3\">Kevin notes that <span id=\"urn:enhancement-3bcbf533\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/diversity\">diversity<\/span> is also critical &#8221; I feel strongly about <span id=\"urn:enhancement-8ad4bd21\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/diversity\">diversity<\/span> in the <span id=\"urn:enhancement-20969bac\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">teams<\/span> I build partially because I&#8217;ve seen diverse <span id=\"urn:enhancement-9a9a51cf\" class=\"textannotation disambiguated wl-thing\" itemid=\"http:\/\/data.wordlift.io\/wl01770\/entity\/team\">teams<\/span> deliver better.&#8221;<\/p>\n\n\n\n<h2 class=\"eplus-3Z4HpR wp-block-heading\" id=\"h-get-ready-for-the-codemotion-online-tech-conference\">Get ready for the Codemotion online tech conference<\/h2>\n\n\n\n<p class=\"eplus-UyVJcG\">I hope you liked this article.
